An analysis of the key factors that influence the levels of motivation The purpose of this study are the motivational factors that Shell Pakistan use to motivates its employees to work in different departments. I have taken five departments: Sales, Marketing, Finance, HR and Production department. As around 300 people work in Shell and to motivate them shell uses different motivational theories which may include Alderfers ERG Theory, McClellands Theory of Needs, Equity Theory, Expectancy Theory. These are the following motivational factors that these departments practice continuously to motivate employees. They have very skillful, high-quality and superior working environment. They believe that their performance is appreciated will result in reward as SHELL PAKISTAN is having EDR system. The one thing that may be a cause of de-motivation is SHELL PAKISTAN does not offer tailored benefits. MOTIVATION IN ORGANIZATION Definition No other topic in the field of Organizational Behavior (OB) has received as much attention as the subject of motivation. . As far as a formal definition, motivation can be defined as forces within an individual that account for the level, direction, and persistence of effort expended at work, according. Now that we understand what motivation is, we can look at the factors that help managers to be able to motivate and then a look at some of the theories on motivation. But thats easier said than done! Motivation practice theories are difficult subjects, touching on several disciplines. . To understand motivation one must understand human nature itself. And there lies the problem! Human nature can be very simple, yet very complex too. Yes and no. if no, they can be motivated, for motivation is a skill, which can and must be learnt. This is essential for any business to survive and succeed. Performance is considered to be a function of ability and motivation, thus Job Performance = f (ability) (motivation) Ability in turn depends on education, experience and training and its improvements is a slow and long process. On the other hand motivation can be improved quickly. There are many options and an uninitiated manager may not even know where to start. As a guideline, there are broadly seven strategies for motivation. Positive reinforcement / high expectations Effective discipline and punishment Treating people fairly Satisfying employees needs Setting work related goals Restructuring jobs Base rewards on job performance These are the basic strategies, though the mix in the final recipe will vary from workplace situation to situation. Essentially, there is a gap between an individuals actual state and some desired state and the manager tries to reduce this gap (Latham, 2007) Motivation is, in effect, a means to reduce and manipulate this gap. It is inducing others in a specific way towards goals specifically stated by the motivator. Naturally, these goals as also the motivation system must conform to the corporate policy of the organization. The motivational system must be tailored to the situation and to the organization. (Adair, 2009) SHELL PAKISTAN is a huge setup and has about 2000 employees. To keep all of its employees motivated is a very complex task, because of the large number of employees and as each employee has his/her own personality. It becomes virtually impossible to devise techniques that match the personality of all the employees. So for this purpose they have certain procedures and policies jointly for all the employees of the organization. MOTIVATIONAL THEORIES ADOPTED AT SHELL PAKISTAN Alderfers ERG Theory Alderfers theory is called the ERG theory Existence, Relatedness, and Growth. Alderfers ERG Theory can well be compared with Maslows Hierarchy of Need Theory cause Alderfers has tried to cover all the points as discussed by Maslows with a little change, which is discussed below. . (FTC, 2009) Existence: Existence refers to our concern with basic material existence requirements; what Maslows called physiological and safety needs. Relatedness: Refers to the desire we have for maintaining interpersonal relationships; similar to Maslows social/love need, and the external component of his esteem need. Growth: Refers to an intrinsic desire for personal development; the intrinsic component of Maslows esteem need, and self-actualization. (Latham, 2007) Difference between Maslows Hierarchy of Need Alderfers Alderfers ERG theory differs from Maslows Need Hierarchy insofar as ERG theory demonstrates that more than one need may be operative at the same time. ERG theory does not assume a rigid hierarchy where a lower need must be substantially satisfied before one can move on. (FTC, 2009) ERG Theory argues, like Maslows that satisfied lower-order needs lead to desire to satisfy higher-order needs; but multiple needs can be operating as motivators at the same time, and frustration in attempting to satisfy a higher-level need can result in regression to a lower-level need. (Adair, 2009) Alderfers ERG Theory AT SHELL PAKISTAN Existence SHELL PAKISTAN gratifies the need for existence and the employees at SHELL PAKISTAN think that their basic needs are being satisfied but they dont seem to be completely satisfied with it especially with the material rewards that they get. For e.g. Average Salary The employees at SHELL PAKISTAN are not satisfied with their salaries and they consider it to be average. This view is strongly found in the lower grade employees and the contractual employees. Though the upper level employees that include the Departmental Heads, General Managers and above seem to be much satisfied with what they are paid. Excellent Working Environment Though the average salary seems to be de-motivating factor for the low level employees and the contractual employees but due to the excellent working environment that SHELL PAKISTAN provides, these employees seem to be seldom de-motivated. It was surprising for us to find that there had been various employees who just wanted to work in SHELL PAKISTAN because of the working environment they provide regardless of what they are paid and what job responsibilities are they given. This turned out to be one of SHELL PAKISTANS strongest points. Job Security Working at SHELL PAKISTAN seems to be a secure job as far as the permanent and high-level employees are concerned but the contractual employees never find it to be as secure. But due to job security being a major issue in Pakistan today, these contractual employees were hesitant to voice their complaint. (Latham, 2007) Insurance Medical Benefits All permanent employees at SHELL PAKISTAN enjoy the Life Insurance and Medical Benefits that are entitled to them. In contrast the contractual employees; realizing the downward trend in the economy, just want a stable job regardless of the insurance and medical benefits provided by SHELL PAKISTAN. (Latham, 2007) Employee Safety The employee safely is given top most importance and they also have an emergency evacuation system with which the entire organization can be evacuated within minutes. The employees also given various training and sometimes perform various drills for employee safety. The employee seems to be satisfied with the safety that SHELL PAKISTAN provides to them. Relatedness These needs are social in nature and they are about the interpersonal relationships of the staff. Good Working Relationship At SHELL PAKISTAN, these needs are quite well satisfied since the employees have a good working relationship even though there is an air of competency surrounding them. Self Differences between High Level Employee It has also been noticed that few of the high level employees at organization have some self differences that are developed due to status problems and ownership problems which effect the process of maintaining a good interpersonal relationship but then again the high level employees are professionals and they tend to forget these difference when they meet each other a global level. (Latham, 2007) Company Events and Privileges All employees are given the special privilege to join and use the SHELL PAKISTAN club, gym, attend in Company events, dinner etc thus allowing them to intermingle with each more. Growth The permanent and high-level employees are satisfied with the growth opportunities that SHELL PAKISTAN provides them every now and then. Training Employee training workshops are conducted on a need basis. Trainings are carried out in areas such as: Improvement of Business Communication skills Usage of new Computer software Encourages Ideas Employees are encouraged to put forward any creative, beneficial ideas. If the idea seems to be attractive, SHELL PAKISTAN gives the employees the opportunity to implement the idea. This turns out to be a very encouraging and motivating approach for the employees and later on the employees are rewarded if the idea is implemented well. (Latham, 2007) Employee Job Rotation For the purpose of employee growth and increase in motivation, employees are often rotated within or between departments. Equity Theory Theory Overview Equity (or inequity) is a psychological state residing within an individual. It creates a feeling of dissonance that the individual attempts to resolve in some manner (Latham, 2007) Equity is a social comparison process, resulting when individuals compare their pay to the pay of others. There is no rational or single equitable pay rate for any given job or individual. Equity is a subjective evaluation, not an objective one. Based on the comparisons that an individual uses, each individual is likely to develop different perceptions of equity. (Latham, 2007) The comparisons that individuals use tend to fall into four classes of comparison: Self Inside: An employees experiences in a different position inside his current organization. (Adair, 2009) Self outside: An employees experiences in a different position outside his current organization. Other Inside: Another Individual or group of individuals inside the employees organization. Other Outside: Another Individual or group of individuals outside the employees organization. (Latham, 2007) Individuals determine equity by comparing their contributions (job inputs) and their rewards (job outcomes) to those of their comparisons. This comparison takes the form of a ratio and if this ratio is in balance, the individual perceives equity. Inequity is experienced when ratio is out of balance. Thus when an individual perceives that his/her contribution is equal to the comparison and his/her reward is lower or his/ her contribution is greater and reward is equal, inequity is felt. (Latham, 2007) The individual responses to inequity include: Leaving the organization Reduction in performance, generally extra role behavior Attempting to increase ones pay Attempting to reduce the performance of others Rationalization- perceptually altering reward and/or contribution What do individuals view as relevant contributions? Given the perceptual nature of equity, the answer varies with each individual; however, contributions fall into a number of categories: Job contributions Include the factors that differentiate one job from another. They typically include responsibility, skills, education, and working conditions required by the job itself. (e.g., individuals working in jobs requiring greater levels of responsibility generally expect higher levels of pay). (Parson and Maclaran, 2009) Personal contributions Include attributes the individuals bring to the organization that they believe differentiate them from others such as experience, longevity and extra education (e.g., individuals with greater seniority often expect higher levels of pay). Performance contributions Include the extra effort/results that differentiate one employee from another (e.g., individuals who perceive that their performance is better than others with whom they work, often believe they are entitled to higher levels of pay. (Latham, 2007) Typical Management interests Managers generally define pay-related problems in terms of their behavioral consequences (turnover or performance). Therefore, inequity itself is not generally viewed as a management problem unless it appears to be related to turnover of reduced performance. Since the links between turnover and pay are often much clearer than those between pay and extra role behavior, turnover often becomes the only managerial focus. Therefore, typical management interests relate to keeping the employees who it deems valuable.(Latham, 2007) Typical Employee Interests From the employee perspective, the perception of inequity is a problem in itself. A unions interests lies in achieving equity for the greatest number of its members, regardless of their ability to leave the organization. In fact, it is a unions responsibility to bargain for the interests of those with limited individual power or marketability. Low morale is often a consequence of inequity. Even when low morale is not manifested in turnover, reduced performance, to reluctance to take on extra duties, from the employee perspective, it is still viewed as a problem. Employee Salary Evaluation An employees educational qualification is given highest importance when evaluating salary. It may be possible that a lower grade employee, within the same or different department, has a higher salary than someone in an immediately higher grade. Thus inequity sometimes arises among employees working in a higher group within the same or different departments. (Parsons and Maclaran, 2009) Expectancy Theory Theory Overview: The expectancy theory argues that the strength of a tendency to act in a certain way depends on the strength of an expectation that the act will be followed by a given outcome and on the attractiveness of that outcome to the individual. In more practical terms this theory says That an employee will be motivated to exert a high level of effort when he or she believes that the effort will lead to a good performance appraisal; that a good performance appraisal will lead to organizational rewards like a bonus, a salary increase, or a promotion; and that the rewards will satisfy the employees personal goals (Latham, 2007) Expectancy The expectancy is the belief that ones effort will result in attainment of desired performance goals. This belief, or perception, is generally based on an individuals past experience, self-confidence (often termed self-efficiency) and the perceived difficulty of the performance standard or goals. (Adair, 2009) Instrumentality The extent of individuals belief of performing at a particular level will lead to the attainment of a desired outcome. Contractual Employee Views The contractual employees are also aware of this theory but they dont follow it because it has been found that their basic aim is to become a permanent employee. But becoming permanent employee doesnt entirely depend on the performance. It also depends if there is any permanent slot available. So the contractual employees are aware of the facts that even if they perform well, they cannot become permanent unless there is a slot available. So this serves as a very de-motivating factor for the contractual employees and this is the reason they dont hesitate to switch the job whenever they get even a slight better opportunity or a permanent place in some other organization. (Adair, 2009) Effort At SHELL PAKISTAN, the employees are aware of the fact that if they work competently and put their efforts, they will be able to attain the task performance, as the effort expanded by them will have a positive result. Performance When the employees of SHELL PAKISTAN put their efforts, they attain the desired performance level and consequently are evaluated on that ground. (Latham, 2007) Instrumentality: Instrumentality is also quite high in the company as the management assigns a certain % of work that the employees have to achieve, through which, they are evaluated at the time of dispensing rewards. The % of work is in terms of yearly goals, monthly goals and weekly goals. Rewards When the employees attain certain level of work performance gauged against the goals set at the start of the year, they are positively evaluated and get rewards in shape of annual increment; and organizational performance rewards etc. Valance: The employees attach a great deal of value to the rewards they get. The rewards are often in the form of a praise or recognition, to which the employees attach a great deal of significance. Monetary rewards are costly and require loads of time and energy. Therefore the management is not too keen on imparting such gifts. (Latham, 2007) OTHER MOTIVATIONAL FACTORS AT SHELL PAKISTAN Employee Appraisal At SHELL PAKISTAN, employee appraisals are conducted annually to evaluate their work related and personal performance. The process of appraisal works in various steps and the HRM department is proud to have such a system instilled in the company where no one objects to the appraisal process as its considered to be the fairest attempt of grading an employee in the company. The appraisal process is held in between the months of July and June every year. Increments and promotions are devised after this period that becomes effective from the month of October, the same year. Performance Appraisal at SHELL PAKISTAN is a six step approach. Step 1: SHELL PAKISTAN HR department have designed two forms named as Form 1A and form 1B to measure the milestone, target achievements that were made last year. This is done by comparing the goals set last year for each individual employee under their department. From reading the selected pre-1914 Essay

The Return of the Native (pg 414 – 447) near end of novel From reading the above, what do you learn of Hardy’s use of vivid description, dramatic incident and reference to Nineteenth century customs and traditions? Which of the three pieces was your favourite and why? From reading the two extracts and the story, I can see that the main difference in the book is how life is in the book compared to our modern 21st century. People in the 19th century depended very heavily on agriculture and farming especially in ‘Wessex’, where nearly all of Hardy’s novels were set. Wages for agricultural labourers were the lowest in the country in Dorset, averaging out at the equivalent of 37p a week in 1840. Magic and superstition was rife in the 19th century, and many people believedin dark powers. Every village in Wessex was supposed to have their own witch. Magic play a big role in two of the stories which I am studying, ‘The Withered Arm’, and ‘The Return of the Native’. People who committed crimes in the 19th century were severely punished. Poachers were transported to Australia to do ‘hard labour’, night burglary was punishable by death. Hangings were still very popular in the 19th century and any hanging was an excuse for a ‘holiday’. Class systems in the 19th century were very rigid – not many people succeeded in moving up to a higher class, but Thomas Hardy was one of the few people who managed to do this. Thomas Hardy uses vivid description in all of his novels and short stories, including the novels which I am studying, in particular ‘The Mayor of Casterbridge’. At the beginning of the chapter, we have an almost cinematic view, as if a camera is zooming in on the three travellers, describing them from afar at first, then in more detail as we begin to see them from closer up. We can almost feel the tension between the two adults, when Hardy says: â€Å"What was really peculiar†¦ was the perfect silence they preserved. † In ‘The Withered Arm’, Hardy uses vivid description very effectively when description Rhoda Brook’s vision. He uses words such as: â€Å"†¦ Peered cruelly† and â€Å"†¦ shockingy distorted† to imply that Gertrude is mocking her for being cast aside and then Gertrude taking her place as Farmer Lodge’s wife. This vivid description is also linked to dramatic incident as it is a key chapter in the story, and Hardy uses adjectives to describe Rhoda’s ‘dream’, it makes us feel as though we are actually there, watching this distorted version of Gertrude attacking Rhoda, so Hardy’s descriptions are very effective in this chapter of the book. Also, at the beginning of the story, we learn a lot from the dairy workers in the farm, who gossip. They gossip about Farmer Lodge’s new wife and they try to guess how old Farmer Lodge is, all the while ignoring Rhoda Brook, Farmer Lodge’s ex-wife. In ‘The Return of the Native’, when the superstitious Susan creates a ‘voodoo’ doll resembling Eustacia, Hardy’s use of vivid description is effective when Susan thrusts pins in the doll, and then puts it in the firem murmuring the Lord’s Prayer backwards – which was a proceed which called for help against an enemy. Magic played a key part in this story; Susan believed that Eustacia was making her son ill, because at the exact moment that he said he was feeling unwell, Eustacia’s dark shadow crossed the light from her house, but this was just a coincidence. Also, in ‘The Return of the Native’, when Eustacia falls into the pool of water near weir, Hardy uses pathetic fallacy, which is when events in the natural world mirror what is going on in the human world. In this case, Eustacia is very depressed and unhappy, so the weather is atrochiously stormy, raining and windy. Because, it has rained so much, the pool has created a whirlpool, and Eustacia falls in. To describe the scene more effectively, Hardy uses metaphors such as: ‘Boiling cauldron’, referring to the whirpool, the current, and emphasising the amount of water in the pool. Hardy’s use of dramatic incident in all three of his stories manage to shape the whole story, especially in ‘The Mayor of Casterbridge’. In think amin the dramatic incident in the extract is when Michael Henchard sells his wife at auction when he becomes drunk. The day after, Michael realises how stupid he has been and vows never to touch another drop of alcohol for however many years as his age. I think this is very effective because the day after Michael sells his wife and baby, he realises that alcohol changed him into something he doesn’t want to be. In ‘The Mayor of Casterbridge’, when Hardy uses dramatic incident, we learn that Hardy builds up suspension before the dramatic climax. When Michael Henchard is trying to sell his wife and baby at auction, nobody will bid the price that he is looking for, then just as Michael is going to withdraw: â€Å"‘Yes. ‘ said a voice from the doorway. ‘ The man in the doorway was in fact, a sailor. He bought Michael’s wife for five guineas, and she left, leaving us with the impression that she is glad that she has got away from her husband at last. Hardy uses lots of dialect to show exactly how Michael Henchard feels about his current state of affairs: â€Å"The woman is no good to me. Who will have her? † When Michael is trying to sell his wife, Hardy describes Michael’s distaste for her effectively, and when he finally does sell her, even the rough country people in the tent are surprised that he let his wife and child go without a second glance. In ‘The Withered Arm’, I think there are two main dramatic incidents: Rhoda Brook’s ‘dream’, and Gertrude’s turning of her blood, when she sees that the young man who has been hanged is, in fact, Rhoda’s son. When Rhoda has a dream that Gertrude visits her to mock her, Gertrude looks ugly and old. Hardy used use of vivid description works effectively in making us understand that Gertrude has come to mock her because Rhoda has been replaced by her in Farmer Lodge’s affections. Hardy’s use of verbs work well in this incident, using words such as ‘thrust’, ‘swung’, and ‘peered cruelly’ to create a feeling of hate between Rhoda and the figure come to visit her at night. The other dramatic incident in ‘The Withered Arm’ is when Gertrude travels to get her arm cured by holding her arm against a newly hanged man’s neck, who is in fact Rhoda’s son. Hardy’s use of dialect again gives and extra depth to the story, when Rhoda walks in when Gertrude’s blood is in the process of being ‘turned’: â€Å"This is the meaning of what Satan showed me in the vision! † Rhoda shouts. Hardy’s use of the word ‘Satan’, emphasizes the hatred Rhoda has for Gertrude and perhaps jealousy, for ‘stealing’ her husband – although Gertrude’s character is kind and gentle. In ‘The Return of the Native’, the main dramatic incident is when Eustacia falls into the whirlpool and Clym Yeobright and Wildeve try to save her, but fail. Three bodies are pulled out, and only one, Clym, survives. Referring again to pathetic fallacy, the weather is awful when Eustacia falls into the ‘boiling cauldron’. The slow realisation that Wildeve was actually holding on to Clym when Diggory Venn was seemingly just pulling Clym out creates images of horror. My favourite story is ‘The Withered Arm’, because I like Hardy’s use of magic in Rhoda’s vision, how Gertrude’s arm became deformed because of this. Gertrude obviously has no idea how this happened. Hardy’s use of vivid description in the book is very effective throughout, but especially in Rhoda’s vision. Rhoda is obsessed with the idea of Farmer Lodge being with another woman, and sends her son to look at Gertrude and report back to her. When he says that Gertrude is shorter that Rhoda, she seems pleased and smug about herself. I like the way how Hardy has interlinked everything, e. g. Rhoda’s son’s father is Farmer Lodge, the young man who was hanged was Rhoda’s son. I think it is a very clever story, and at the end, Gertrude dies at the fright of seeing Rhoda’s son dead, lying limp in the coffin. I think that the story shows that Rhoda is perhaps so obsessed about Farmer Lodge and Gertrude it is almost unhealthy, and because of this, maybe this is why she had the vision in the first place. I learn that Gertrude is forgiving, even though when she went to see Conjuror Trendle and he created the concoction of egg white and water, Rhoda’s image formed. Gertrude was surprised, but she doesn’t question it because she had no idea that Rhoda had anything to do with her arm.

Battle of Princeton in the American Revolution Conflict Date: The Battle of Princeton was fought January 3, 1777, during the American Revolution (1775-1783). Armies Commanders: Americans General George WashingtonBrigadier General Hugh Mercer4,500 men British Major General Lord Charles CornwallisLieutenant Colonel Charles Mawhood1,200 men Background: Following his stunning Christmas 1776 victory over the Hessians at Trenton, General George Washington withdrew back across the Delaware River into Pennsylvania. On December 26, Lieutenant Colonel John Cadwaladers Pennsylvania militia re-crossed the river at Trenton and reported that the enemy was gone. Reinforced, Washington moved back into New Jersey with the bulk of his army and assumed a strong defensive position. Anticipating a swift British reaction to the Hessians defeat, Washington placed his army in a defensive line behind Assunpink Creek to the south of Trenton. Sitting atop a low string of hills, the American left was anchored on the Delaware while the right ran east. To slow any British counterattack, Washington directed Brigadier General Matthias Alexis Roche de Fermoy to take his brigade, which included a large number of riflemen, north to Five Mile Run and block the road to Princeton. At Assunpink Creek, Washington faced a crisis as the enlistments of many of his men were set to expire on December 31. By making a personal appeal and offering a ten dollar bounty, he was able to convince many to extend their service by one month. Assunpink Creek In New York, Washingtons concerns about a strong British reaction proved well-founded. Angered over the defeat at Trenton, General William Howe cancelled Major General Lord Charles Cornwallis leave and directed him to advance against the Americans with around 8,000 men. Moving southwest, Cornwallis left 1,200 men under Lieutenant Colonel Charles Mawhood at Princeton and another 1,200 men under Brigadier General Alexander Leslie at Maidenhead (Lawrenceville), before encountering the American skirmishers at Five Mile Run. As de Fermoy had become drunk and wandered away from his command, leadership of the Americans fell to Colonel Edward Hand. Forced back from Five Mile Run, Hands men made several stands and delayed the British advance through the afternoon of January 2, 1777. After conducting a fighting retreat through the streets of Trenton, they rejoined Washingtons army on the heights behind Assunpink Creek. Surveying Washingtons position, Cornwallis launched three unsuccessful attacks in an attempt to take the bridge over the creek before halting due to growing darkness. Though warned by his staff that Washington may escape in the night, Cornwallis rebuffed their concerns as he believed the Americans had no line of retreat. On the heights, Washington convened a council of war to discuss the situation and asked his officers if they should stay and fight, withdraw across the river, or make a strike against Mawhood at Princeton. Electing for the bold option of attacking Princeton, Washington ordered the armys baggage sent to Burlington and his officers to commence preparation for moving out. Washington Escapes: To pin Cornwallis in place, Washington directed that 400-500 men and two cannon remain on the Assunpink Creek line to tend campfires and make digging sounds. These men were to retire before dawn and rejoin the army. By 2:00 AM the bulk of the army was quietly in motion and moving away from Assunpink Creek. Proceeding east to Sandtown, Washington then turned northwest and advanced on Princeton via the Quaker Bridge Road. As dawn broke, the American troops were crossing Stony Brook approximately two miles from Princeton. Wishing to trap Mawhoods command in the town, Washington detached Brigadier General Hugh Mercers brigade with orders to slip west and then secure and advance up the Post Road. Unknown to Washington, Mawhood was departing Princeton for Trenton with 800 men. The Armies Collide: Marching down the Post Road, Mawhood saw Mercers men emerge from the woods and moved to attack. Mercer quickly formed his men for battle in a nearby orchard to meet the British assault. Charging the tired American troops, Mawhood was able to drive them back. In the process, Mercer became separated from his men and was quickly surrounded by the British who mistook his for Washington. Refusing an order to surrender, Mercer drew his sword and charged. In the resulting melee, he was severely beaten, run through by bayonets, and left for dead. As the battle continued, Cadwaladers men entered the fray and met a fate similar to Mercers brigade. Finally, Washington arrived on the scene, and with the support of Major General John Sullivans division stabilized the American line. Rallying his troops, Washington turned to the offensive and began pressing Mawhoods men. As more American troops arrived on the field, they began to threaten the British flanks. Seeing his position deteriorating, Mawhood ordered a bayonet charge with the goal of breaking through the American lines and allowing his men to escape towards Trenton. Surging forward, they succeeded in penetrating Washingtons position and fled down the Post Road, with American troops in pursuit. In Princeton, the majority of the remaining British troops fled towards New Brunswick, however 194 took refuge in Nassau Hall believing that the buildings thick walls would provide protection. Nearing the structure, Washington assigned Captain Alexander Hamilton to lead the assault. Opening fire with artillery, American troops charged and forced those inside to surrender ending the battle. Aftermath: Flush with victory, Washington wished to continue attacking up the chain of British outposts in New Jersey. After assessing his tired armys condition, and knowing that Cornwallis was in his rear, Washington elected instead to move north and enter winter quarters at Morristown. The victory at Princeton, coupled with the triumph at Trenton, helped bolster American spirits after a disastrous year which saw New York fall to the British. In the fighting, Washington lost 23 killed, including Mercer, and 20 wounded. British casualties were heavier and numbered 28 killed, 58 wounded, and 323 captured. Methods Our prospective ,double-blind investigation enrolled 105 children subjects , aged 3months-15 years,of both genders,ASA I(American society of anesthesiologists), and assigned for different elective minor superficial operations under general halothane inhalational spontaneous laryngeal mask airway anesthesia at Princess Haya hospital-Aqaba-Jordan,during the period July 2007-July 2008. Subjects were randomized into two groups.Group I subjects (n=50) received laryngeal mask airway (LMA) through an alternative method,and group II subjects (n=55) received laryngeal mask airway via the traditional method. The number of placement attempts and duration required for success to attain a patent airway in both groups were recorded. Results Placement method made no difference in terems of first trial success (P>0.05).First trial successful placement was 85.5% and 90% in groups II and I respectively. Conclusion The alternative placement method is an acceptable solution to the traditional method. E-mail: [emailprotected]yahoo.com 1 Introduction Use of laryngeasl mask airway permits the maintenance of a patent airway with successful insertion rates of the LMA on the first attempt , varying between 67-92% in pediatric practice (1).Since its introduction in 1983 by Brain,the LMA has achieved increasing popularity (2). The laryngeal mask airway has achieved a great popularity also in pediatric anesthesia practice.The laryngeal mask airway is a novel device that fills the gap in airway management between endotracheal intubatio and the use of face mask.The laryngeal mask airway is inserted blindly into the pharynx,forming a low pressure seal aroud the laryngeal inlet. Because the insertion of the laryngeal mask airway by the standard technique is not always easy in children due to the posterior pharyngeal curvature,some different maneuvers have been described to minimize this problem(3):Innserting the LMA laterally,applying the mask firmly against the hard palate,pulling the tongue forward,repositioning the head,adding or removing air to the cuff,applying continuous positive airway pressure,usig a laryngoscope and inserting the LMA like a Guedel oropharyngeal airway. The ability to maintain a patent airway and provide effective ventilation is the main objective of pediatric anesthesiological procedures.This is achieved mainly with the use of a face mask or an endotracheal tube.Both of these devices have major limitations from a strictly anatomical point of view and require adequate operator skills.The aim of LMA was of producing an airway device that would be more practical than the face mask and less invasive than the tracheal tubes.The functional ehegance of the LMA is that it forms a low pressure airtight seal against the glottis rather than plugging the pharynx,thus combining ease of insertion and adequaqte airway patency (4). Airway management is more successful with LMA technique.This is because transoral passage of instrumentation into the hypopharynx is easier than into the glottic inlet.There are four reasons:Firstly,the hypopharynx is a posterior structure and is easier to locate.Secondly,it is wider providing a bigger target.Thirdly,it is funnel-rather than tubular –shaped ,so that imprecisely positioned instrumentation will be redirected to the target and fourthly,it is better aligned with the oropharyngeal axis,making instrumentation less likely to get snagged (3). The objective of our invewstigation was to asses the effectiveness of the modified procedure in comparison to the standard procedure regarding LMA insertion. 2 Methods Our prospective,double blind investigation included 105 children patients,aged 3months-15 years,ASA I,of both sexes and scheduled for various elective minor superficial surgical procedures under general halothane inhalational spontaneous laryngeal mask airway anesthesia at Princess Haya hospital-Aqaba-Jordan,during the period July 2007-July2008,after obtaining approval from the local ethics committee of the Jordanian royal medical service directorate and written informed consent from the parents..Subjects were randomly divided into two groups using sealed envelopes.Group I children (n=50) received LMA using the modified method and group II children (n=55) received LMA via the standard method.The size of the LMA used was indicated using the patients body weight;size 1,1.5,2,2.5 ad 3 masks for 30 kgof body w2eight ,respectively. The LMA was lubricated with saline before insertion.Induction of inhalational anesthesia was performed with 3-5%halothane mixed with70% nitrous oxidein 30%oxygen.Before insertion of the LMA ,anesthesia was maintained using 2-3%halothanne in oxygen.No muscle relaxants were used.An anesthesia technician opened the patients mouth by pulling down the jaw.Intravenous cannulation was done after child is anesthetized,if The standard insertion procedure was illustrated by Brain(5).The LMA was inserted with the cuff fully deflated and against the palate,then the cuff was inflated after insertion.In the modified insertion procedure,a two-thirds moderately inflated LMA (using 2,4,6,8 and 12 ml air for size 1,1.5,2,2.5 and 3 masks respectively) was inserted with its lumen facing laterally left.While rotated clockwise 90 D,it was passed downward into position behind the larynx.Then the cuff was fully inflated.Successful insertion was clinically called for if manual ventilation with the reservoir bag was easy and the chest wall movement was smooth. The number of trials on LMA onnsertion and the duration to achieve good airway were recorded.Vital signs including heart rate and pulse oximeter readings were recorded.In case of failed LMA insertion,endotracheal intubation was achieved.An observer blinded to the insertion procedure evaluated the two procedures. Statistics Parametric data were analyzed using Students t test.P-value 3 Results There were no significant differences in terms of gender,age,weight,duration of anesthesia and size of the LMA.Table 1.Overall study group was 110 children patients,but 5 were excluded from the investigation ,who were ASA II and III physical status classified. Successful insertion was attained in 85.5% of subjects in group II and in 90% of patients in group I,at first trial.The two groups were comparable regarding the successful insertion rate,the number of trials at insertion(Second trial;GII,4 and GI,3.P>0.05.Third trial;GII,3 and GI,2,P>0.05) and the duration required for insertion (GII,0.4 minutes and GI,0.37 minutes,P>0.05). Endotracheal intubation was achieved in 1 case in GII and in no case in GI,P>0.05.In the present study,the LMA standard approach success rate was 85.5% at first trial ,increasing to 92.7% at second trial and 98.2% at third trial.In the modified approach,the success rate was 90% at first trial but was 96% at second trial and 100% at third trial. 4 Table 1. LMA insertion comparison. 6 Discussion The LMA has become popular in pediatric aesthesia practice.Nagai S,et al showed the potency of the modifiedmethod of LMA insertion (6).LMA advantages over conventional laryngoscope guided tracheal intubation are more rapid insertion and increased success rate.The modified method can be used in this investigation as an alternative procedure to the standard method of insertion.Brimacombe and Berry (7) stated that if the standard approach is used correctly,the first time success rate should be >98% in less than 20 seconds. Wakeling et al(8) demonstrated that deflating the cuff first would allow more difficult insertion due to the presentation of a softer edge to the posterior pharyngeal wall.Lopez-Gil,et al(9) used a lubricant ,whereas we moistened the LMA with saline only.He demonstrated that there was a rapid improvement in LMA skills in pediatric anesthesia practice when the standard technique was used.Gaining more experience may decrease the rate of unsuccessful insertion.Airway trauma was less frequent with the LMA than with ETI.This is not surprising as more force is required to see the glottic inlet than the hypopharynx.Perhaps the pharyngeal/esophageal mucosa is stronger than the laryngeal/tracheal mucosa as it has evolved to accommodate solid bodies and not just passaqge of gas. This modified technique I which a two –thirds inflated LMA is inserted with its lumen facing laterally forces the patients mouth to open wider and keeps the tongue from being pushed back into the air passage.These technical features result in easy insertion through the pharynx for inexperienced anesthesiologists.In addition,the softer edge of the partially inflated LMA protects the pharyngeal mucosae from trauma during insertion.Causes of difficulty with LMA onsertion include choice of wrong LMA size and difficulty in maneuvering through the posterior curvature of the pharynx (10).Differences in the airway anatomy and the frequent presence of tonsillar hypertrophy can complicate LMA insertion in children.Maneuvers to overcome this difficulty include increased head extension,jaw thrust maneuvers puuling the tongue forward,firm pressure on the LMA and using the index finger to guide the mask(10). Oneil et al (11) have reported an alternative method of insertion with the LMA partially inflated in children.They described improved ease of insertion and explained that the softness of the inflated cuff allows for easier adaptation to the differing pharyngeal characteristics of the pediatric airway. Nevertheless,Braincompared insertion techniques concerning the mechanisms of deglutition and recommended the standard technique. Although both methods of insertion were satisfactory,partial inflation of the LMA improved the ease of insertion in children as assessed by time to insertion and success rate on the first attempt.Inflation of the cuff at the smaller sized LMA after insertion often displaces the LMA and alters its position while the inflated LMA tends to insert to the proper depth and requires no further adjustment.In the standard technique,however,insertion of the LMA is not always easy.Therefore,it is reasonable that anesthesiologists devise other insertion techniques.We believe that this technique is to be recommended in certain situations. 7 Trevisanuto et al (12) found that the occurrence of first time failure decreased overtime in their study and they thought that the change represented an element of familiarization with the LMA insertion technique.The relatively small but statistically significant difference is meaningful,sice problems associated with insertion can be attributed to inadequate depth of anesthesia which may occur with prolonged placement.Our 1.8% incidence of problems that resulted in abandonment of the LMA is comparable to that reported in similar study evaluating uses of the LMA in pediatric practice(1). Introduction The previous chapter explained the method of data collection and alluded to the issues pertaining to the actual process of data collection. Once the data was collected from the respondents and coded, descriptive statistics and cross tabulations were performed on the data. The statistical analyses conducted illustrated the extent to which management’s inability to innovate causes corporate failure. The results of the statistical analyses from questionnaires are presented in this chapter. The implications of the findings are discussed in light of the literature reviewed in chapter two. Participants Questionnaires were sent to 120 people across several industries, educational level, race and gender. 98 approximately 82% of the 120 questionnaires sent out were answered and returned. Questionnaires Sent Out Answered Ignored 120 98 22 Gender Question one required respondents to state their gender. 97 questionnaires filled this answer except one. 64 of the respondents were male and 34 female. Gender Distribution Male Female 64 34 Racial distribution Question two was for respondents to state their race. This question was optional but fortunately, all participants filled it. 32 were Blacks, 43 Whites and 23 Asians. Every race had good representation. It was not a coincidence; it happened the way the questionnaires where distributed. Can Technology Replace Teachers Essay

TV, computers have fully integrated into urban life in many spheres like education, entertainment, and commerce, and therefore, some people consider that the technology such as multimedia teaching would replace teachers in class. I would say this does not sound very convincing because the superiority of the teachers are obvious. The first and most apparent advantage that face-to-face conversation is a vital ability for the environment of the social working is clear. Teachers give students direction to have a good grasp to work in the team or respect each other. It is possible for one to have a video communication with teacher to achieve that, however, the meaning of much of what we say depends on our body language and tone of voice which can not be transmitted by the computers. The interaction between teachers arid students is the core of teaching process. Additionally, it is generally thought that multimedia always connects with Internet which is a double-edged sword. The Internet with innumerable news sources about curriculum let us make the paradox of choice. For instance, we downland a mass of materials for TOEFL tests but do not know which one to start. Teachers play significant roles to guide our study, and they can tell us where we begin with, what we should do, and which reference we should choose, hence their proposal always make a huge difference especially in a brand new discipline. As a facilitator ,teacher can make us learn efficiency. Whats more, students,with low self-control, also easier to indulge in bad or rather faulty information and act on it. Teachers also play significant roles in supervising students. In conclusion, the computer has been widely used in class,it cannot replace the role of teachers who impersonated an essential part of modern education. Nevertheless,multimedia teaching facilitates our education like PPT teaching which can avoid the chalk dust. Teachers can use this trait to mend and consummate our education.
